Modeling organizational commitment as a mediator: path analysis of culture and job satisfaction effects on employee performance

Abstract

Organizational commitment has been proposed as a mechanism linking antecedent workplace variables to performance outcomes, yet its simultaneous mediating role across both cultural and satisfaction pathways remains empirically undertested, particularly within public broadcasting organizations in emerging economies. This study examines the relationships between organizational culture, job satisfaction, organizational commitment and employee performance at Indonesian National Radio Station (RRI) Surabaya, drawing on a quantitative survey administered to 106 employees. Path analysis performed using SPSS version 27.0, complemented by comprehensive diagnostic testing for normality, multicollinearity and heteroscedasticity, was used to decompose direct and indirect effects among variables. Findings indicate that organizational culture significantly enhances performance (β = 0.294, p = 0.001) and job satisfaction exerts a substantial independent effect (β = 0.243, p = 0.005). Critically, organizational commitment functions as a full mediator in both relationships: total mediation coefficients (βX1T = 0.365; βX2T = 0.302) exceed their respective direct path values, confirming complete mediation. These results suggest that commitment-building strategies–rather than isolated cultural or satisfaction interventions–represent the most efficient pathway to performance improvement in public sector broadcasting contexts. Findings are interpreted within Indonesian collectivist norms and public service organizational dynamics. Limitations include the cross-sectional design and single-site scope, which constrain causal inference and generalizability across broader organizational and cultural settings. © 2026 The Author(s).
